Chapter 02

How the work unfolds

The situation

A leadership team that had grown past its old patterns

A professional services firm in Bangkok had promoted several senior managers into their first truly senior roles. The CHRO noticed that the group was operating as individuals rather than as a leadership cohort — and that the organisation had grown into a size that needed a different kind of leadership from the top.

The work

Atherly ran the Senior Leadership Programme with ten participants over six months. The intake conversations surfaced that most of the group was carrying questions about decision authority — when to hold it, when to delegate it, and how to disagree productively with peers. The programme was built around those questions rather than a pre-set curriculum.

What shifted

By month four, the CHRO observed that the ExCo meetings were running differently — more disagreement surfaced earlier, decisions were made more cleanly, and the group had developed a language for its own dynamics. The written reading named this clearly, and the firm re-engaged for a second cohort the following year.

The situation

A new country head finding the edge of her authority

A leader in the logistics sector had been appointed country head of a Thai subsidiary of a European firm. She had a strong operational background and the respect of her team — but was finding the boundary between the regional principal and her own authority difficult to read.

The work

The New-In-Role Conversation Series addressed three themes directly: how to read what the principal actually wanted versus what they said they wanted; the language to use in ExCo settings without deferring too early; and how to begin building trust with a board that had not been part of her appointment decision.

What shifted

By the fifth session, she described the clarity she had found as feeling like being better calibrated rather than more confident — a distinction she thought was important. She re-engaged for the Executive Reflection Series twelve months later, which she described as serving a different but equally important need.

The situation

An executive managing a complicated succession

A CFO in the financial services sector was preparing to hand over to a successor while remaining in an advisory capacity. The question he brought to the Executive Reflection Series was deceptively simple: how do you remain useful without remaining in charge?

The work

Over twelve sessions across nine months, the work moved through identity, authority, and the relationship between professional standing and personal worth. The advisor noted that this is one of the harder conversations in leadership development — one that most frameworks do not address directly.

What shifted

The executive described the series as the most worthwhile investment of time in his professional life. He also noted that the written reading — which he kept private — had been something he returned to several times in the year that followed. The succession itself proceeded with more steadiness than he had expected.
